Transforming leadership Capability and Capacity at Alsico Laucuba Ltd
Alsico Laucuba Ltd operates in a fast-paced, operationally demanding environment where managers must balance performance, people leadership and day-to-day delivery. As the organisation continued to evolve, there was a clear opportunity to strengthen leadership capability across the management team, not by adding more process or tools, but by fundamentally shifting how leaders understood themselves, their impact and their role in enabling others.
The ambition was to equip managers with the insight, confidence and practical capability to lead people more effectively, improve the quality of conversations across the business, and operate as a more connected leadership team.
The Challenge
Managers were committed and hardworking, but leadership effort was often absorbed by operational demands and individual problem-solving. Different leadership styles, emotional load and competing priorities meant that leadership capacity was constrained, limiting consistency and collective impact.
Common challenges included:
- Leaders doing too much themselves rather than enabling & empowering others
- Difficult conversations feeling emotionally draining or being avoided
- Limited shared language for understanding behaviour, motivation and impact
- Time and focus being pulled towards low-value activity
There was a clear need to move from well-intentioned management to more intentional, confident leadership.
The Leadership Journey
Alsico Laucuba partnered with Full Potential Group to design a leadership journey focused on mindset, self-awareness and behaviour change, grounded in real business challenges rather than theoretical models.
The programme included:
-
Insights Discovery workshops – Providing leaders with a common language to understand themselves and others, recognise different strengths and preferences, and adapt communication and leadership style accordingly.
-
Self-Aware Leadership – Enabling managers to reflect on their leadership impact, understand how they are perceived, and develop greater awareness of how behaviour, tone and presence influence others.
-
Coaching Essentials – Shifting leaders from problem-solving and fixing, towards asking better questions, empowering their teams, and building accountability and ownership.
-
Delivering Results Through Others – Strengthening trust, delegation and prioritisation, helping leaders focus on what truly adds value and enabling their teams to perform at their best.
Sessions were highly interactive, using real examples from the business, peer discussion and practical tools that could be applied immediately.
This was not about adding more content, but about shifting how managers think, show up and lead day to day.
What Changed
As the programme progressed, managers began to change not just what they did, but how they saw themselves as leaders.
Key shifts included:
- Greater confidence in decision making and leadership approach
- Improved ability to adapt communication to different individuals
- More effective coaching conversations replacing quick fixes
- Increased trust and delegation, freeing time for higher-value work
- Clearer priorities and better use of time
Managers also spoke openly about becoming more self-aware, recognising how their emotions, assumptions and habits affected others, recognising how their emotions, assumptions and habits affected others, and making deliberate changes to how they showed up as leaders.
Just as importantly, the programme created a safe space for the management team to share experiences, challenge thinking and learn from one another. This strengthened relationships and built a more connected, aligned leadership group.
The Impact
While leadership development is an ongoing journey, Alsico Laucuba has already seen meaningful outcomes.
- More confident, self-aware managers
- Higher quality conversations across teams
- Stronger trust and collaboration within the leadership team
- A shared leadership language and approach across the business
Managers left with practical tools, greater clarity and a stronger sense of ownership for how they lead themselves and develop their teams.
Looking Ahead
The programme has created strong foundations for sustained leadership impact at Alsico Laucuba. There is clear appetite to continue embedding these behaviours, further align leadership expectations across levels, and support managers as they grow into increasingly influential leadership roles.
By investing in self-aware, human-centred leadership, Alsico Laucuba is strengthening its leadership capability in ways that will support performance, engagement and long-term success.
Quote from Alsico Laucuba:
“The programme has given our managers greater confidence, a shared leadership language and practical tools they are already using day-to-day. It’s strengthened relationships and changed how we lead people across the business.” Emma Farmer, Finance Director & Charlotte Clarke, Managing Director
